review","bibliographic_titleLang":"en"}]}]},"item_1_description_12":{"attribute_name":"抄録","attribute_value_mlt":[{"subitem_description":"経営のグローバル化にともない組織構造と人事管理がいかなる変化を遂げつつあるのか。これを複数の電機メーカーの事例を通じて明らかにすることがこの論文の基本的なねらいである。事例分析の主な結果は以下のように要約される。第1に、電機メーカーの海外展開はすでに60年代に遡るが、為替相場の変動を背景に80年代から90年代にかけて加速し、その後90年代に入ってアジア、とりわけ中国への事業展開が相次いだ。第2に、こうしたグローバル化の一方で、現地法人の経営とヒトの現地化の遅れが指摘されてきたが、現地人の管理職登用などゆっくりとではあるが、ヒトの現地化も進みつつある。また人事部の認識も、今後一層のヒトの現地化が課題という点で相当の一致がみられた。つまり「現地に任せるもの」(=ローカル適応)の必要性である。第3に、だが他方で、経営のグローバル化は、グローバル統合の機能を必要とするのであって海外事業をいかなる組織の下で遂行し管理するかについて「現地に任せるもの」と「任せ放しにしないもの」をめぐって試行錯誤を伴うものでもあった。すなわち、海外事業の売上比率や製品多角化の高まりに応じて、国際事業部が設立されるが、やがて製品別事業部のなかに発展的に解消され、場合によっては製品軸と地域軸をクロスしたグローバル・マトリクス組織を促す。だがグローバル・マトリクス組織も製品軸と地域軸をめぐって固有のフリクションを抱え、組織はより包括的な調整・統合問題を新たに抱え込む--。いずれの事例にもその調整と統合にむけた工夫があった。第4に、海外人事の機能も組織構造の改編と連動してラインへと委譲されていく傾向がみられた。だがここでも「現地に任せつつあるもの」(ローカル適応へのシフト)と「本社が任せ放しにしないもの」(グローバル統合へのシフト)との双方の動きがみられた。","subitem_description_language":"ja","subitem_description_type":"Abstract"}]},"item_1_description_13":{"attribute_name":"内容記述","attribute_value_mlt":[{"subitem_description":"論説(Article)","subitem_description_language":"ja","subitem_description_type":"Other"}]},"item_1_description_25":{"attribute_name":"フォーマット","attribute_value_mlt":[{"subitem_description":"application/pdf","subitem_description_type":"Other"}]},"item_1_identifier_registration":{"attribute_name":"ID登録","attribute_value_mlt":[{"subitem_identifier_reg_text":"10.14988/pa.2017.0000011028","subitem_identifier_reg_type":"JaLC"}]},"item_1_publisher_15":{"attribute_name":"出版者","attribute_value_mlt":[{"subitem_publisher":"同志社大学大学院総合政策科学会","subitem_publisher_language":"ja"}]},"item_1_relation_24":{"attribute_name":"関連サイト","attribute_value_mlt":[{"subitem_relation_name":[{"subitem_relation_name_language":"ja","subitem_relation_name_text":"掲載刊行物所蔵情報へのリンク
